I spent more than twenty years inside large organizations, and more than thirty years in fitness and health. I knew my body as well as anyone. And I still did not recognize perimenopause when it arrived.

If it took me that long — with that background — to understand what was happening to me, the women on your teams are not going to raise their hands either. They will work around it quietly. Some of them will step back from the next role. Some will leave, and the exit interview will say something else entirely.

That is not a women's problem to solve on their own time. It is an operating problem, and it responds to the same things every other operating problem responds to: a clear standard, trained managers, and a way to tell whether it is working.
